FAKTOR – FAKTOR YANG MEMPENGARUHI ORGANIZATIONAL COMMITMENT DOKTER UMUM DI KABUPATEN XYZ PROVINSI JAWA TIMUR

Penelitian ini bertujuan untuk mengidentifikasi faktor-faktor yang memengaruhi Organizational Commitment dokter umum di Kabupaten XYZ, Provinsi Jawa Timur. Penelitian ini menggunakan desain kuantitatif cross-sectional dengan melibatkan 153 dokter yang bekerja di Instalasi Gawat Darurat (IGD) dan Intensive Care Unit (ICU) rumah sakit swasta. Pengumpulan data dilakukan melalui kuesioner, dan analisis data menggunakan metode Partial Least Square-Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa variabel seperti Autonomy, Co-worker Support, Meaningful Work, dan Work Engagement memiliki pengaruh positif terhadap Organizational Commitment dokter umum. Sebaliknya, Work-life Conflict berdampak negatif terhadap Meaningful Work. Temuan ini mendukung beberapa teori, yaitu Self-Determination Theory, Job Demands-Resources (JD-R) Model, Meyer and Allen’s Three-Component Model of Commitment dan Social Exchange Theory, yang menekankan pentingnya keseimbangan antara sumber daya dan tuntutan pekerjaan dalam meningkatkan Organizational Commitment. Penelitian ini memberikan kontribusi penting terhadap pemahaman faktor-faktor psikososial yang memengaruhi retensi tenaga medis, terutama di wilayah dengan keterbatasan tenaga kesehatan. Dengan hasil ini, manajemen rumah sakit diharapkan dapat merancang kebijakan yang lebih mendukung kesejahteraan tenaga medis, seperti meningkatkan dukungan sosial, memberikan otonomi dalam pekerjaan, serta menciptakan pekerjaan yang bermakna. Kebijakan ini diharapkan dapat menjaga keberlanjutan layanan kesehatan, meningkatkan kualitas pelayanan, dan menarik tenaga medis untuk tetap bekerja di daerah terpencil yang seringkali menghadapi tantangan dalam mempertahankan sumber daya manusia di sektor kesehatan.References
