FAKTOR YANG MEMENGARUHI KEPUASAN KERJA TENAGA KESEHATAN DI RUMAH SAKIT : SCOPING REVIEW

Pada tahun 2035 diprediksi sekitar 40% tenaga kesehatan di dunia akan meninggalkan pekerjaan mereka karena terlalu sedikit insentif dan gaji yang didapatkan, sehingga memengaruhi kepuasan kerja mereka. Didukung oleh beberapa penelitian di rumah sakit menunjukkan tingkat kepuasan kerja tenaga medis secara keseluruhan cukup rendah. Penelitian ini bertujuan untuk mengidentifikasi faktor-faktor yang memengaruhi kepuasan kerja tenaga kesehatan di rumah sakit. Metode yang digunakan adalah scoping review dan menggunakan panduan PRISMA ScR. Pencarian literatur menggunakan database Google Scholar, PubMed, dan BioMed Central dengan menggunakan framework PICO, yang diterbitkan antara tahun 2015-2025. Dari 137 artikel yang memenuhi kriteria inklusi, didapatkan 10 artikel yang eligible. Hasil penelitian menunjukkan bahwa faktor yang memengaruhi kepuasan kerja tenaga kesehatan di rumah sakit terdiri dari, faktor sosiodemografi mencakup usia, jenis kelamin, status pernikahan, status kewarganegaraan, tingkat pendidikan, profesi, status tenaga kesehatan, pendapatan/gaji, pengalaman kerja, status kesehatan yang dilaporkan sendiri, dan jabatan professional. Faktor lingkungan kerja mencakup jenis shift kerja, beban kerja, tingkat rumah sakit, jenis rumah sakit, item pekerjaan, promosi, shift lembur bulanan, gaya kepemimpinan, supervisi, peluang pendidikan lanjut, sifat pekerjaan yang menyenangkan, otonomi, hubungan antara dokter dan pasien, pengaturan praktik/SOP. Sedangkan faktor psikologis mencakup manajemen stress, mendapatkan kepuasan dari pasien, keseimbangan kehidupan kerja yang baik, serta penghargaan dan pengakuan yang baik. Dapat disimpulkan bahwa kepuasan kerja tenaga kesehatan merupakan faktor penting dalam meningkatkan kualitas pelayanan di rumah sakit, sehingga pihak manajemen rumah sakit perlu mempertimbangkan upaya untuk meningkatkan kepuasan kerja sehingga akan menumbuhkan loyalitas mereka.References
